Factors influencing managerial competence of first line nurse managers at public hospitals in Indonesia
Abstract:
This was a predictive correlational study with a cross-sectional design to determine the level of managerial competence of first line nurse managers (FLNMs) at public hospitals in Indonesia, and to examine the predictive powers of individual-related factors (educational level, length of work, clinical experience, and management training attendance), hospital-related factors (hospital type and hospital geographical area), and competence based human resource management (CBHRM) factors (recruitment and selection, training and evaluation, rewards scheme, performance appraisal, and career advancement) on managerial competence.
A total of 247 FLNMs were selected for this study using a multi-stage sampling from 18 public hospitals. Managerial competence was measured using Indonesian-First Line Nurse Managers Managerial Competence Scale (I-FLNMMCS), individual-related factors and hospital-related factors were measured using a demographic form, and competence-based human resource management factors were measured using Competence-Based Human Resource Management Scale (CBHRMS). All instruments were developed by the authors using exploratory factor analysis, which involved 300 FLNMs from other 16 public hospitals in Indonesia. Both I-FLNMMCS and CBHRMS demonstrated high validity and reliability, which Item-Content Validity Index (I-CVI) ranged between .83 and 1 in each item, Scale-Level Content Validity Index/Average (S-CVI/Ave) ≥ .90, Scale-Level Content Validity Index/Universal Agreement (S-CVI/UA) ≥ .80, and Cronbach's αÿ≥ .80. Data were collected from January to July 2018, and were analyzed using descriptive statistics and hierarchical stepwise multiple regressions.
The major findings were as follow:
1. Managerial competence of FLNMs at public hospitals in Indonesia was at high level, with the average score of 3.64 and standard of deviation of .62.
2. Performance appraisal, career advancement, recruitment and selection, Type A hospitals, and management training attendance accounted for 44.9% of the total variance in managerial competence of FLNMs (R2 = .449, F = 4.854, p < .05).
