การศึกษาแบบอิสระนี้นำเสนอแบบจำลองแนวคิดในการพัฒนาความรู้ที่มีอยู่ในองค์กรเพื่อเพิ่มความสามารถในการเรียนรู้ของบุคคลและลดแรงต้านการรับความรู้ใหม่ที่เข้าสู่องค์กรโดยอาศัยกระบวนการถ่ายโอนความรู้ผ่านการเลือกใช้วิธีการเรียนรู้ที่เหมาะสม งานวิจัยทำการศึกษากระบวนการการถ่ายโอนความรู้ของบุคคลเชิงลึกจากแนวคิดของ Albino (2004) เพื่อนำข้อดีและข้อควรระวังของกระบวนการถ่ายโอนความรู้มาใช้พัฒนาการเรียนรู้ของบุคคลผ่านแบบจำลองแนวคิดที่เรียกว่ากลยุทธ์การถ่ายโอนความรู้ในองค์กรซึ่งเป็นกรอบความคิดที่รวบรวมวิธีการเรียนรู้รูปแบบต่างๆโดยพิจารณาถึงขั้นตอนของการเรียนรู้ของบุคคลและเป้าหมายการเรียนรู้ขององค์กร จากนั้นจึงประยุกต์ใช้กลยุทธ์การถ่าย
โอนความรู้ในองค์กรกับพนักงานฝ่ายผลิตในโรงงานปิโตรเคมีโดยนำเสนอผ่านงานวิจัยแบบกรณีศึกษาเพื่อทำการศึกษาวิธีการโอนถ่ายความรู้ในลักษณะต่างๆในเชิงลึกถึงระดับการใช้เครื่องมือสนับสนุนการเรียนรู้รูปแบบต่างๆผ่านการประเมินความสามารถในการเรียนรู้โดยรวมขององค์กรก่อนและหลังการใช้รวมถึงศึกษาปัจจัยสนับสนุนและอุปสรรคในการประยุกต์ใช้ ผลการวิจัยพบว่าลำพังแต่กลยุทธ์การถ่ายโอนความรู้ในองค์กรไม่สามารถใช้งานได้อย่างมีประสิทธิผลถ้าปราศจากระบบการจัดการความรู้ภายในองค์กรซึ่งขับเคลื่อนโดยผู้ปฏิบัติงานผ่านการใช้ KPIs (Key Performance Indicators) และ KPOs (Key
Performance Outcomes)ที่สอดคล้องกับนโยบายขององค์กรทำให้พนักงานบรรลุเป้าหมายของการเรียนรู้ตามวัตถุประสงค์และเป้าหมายขององค์กร
Abstract:
The objective of this independent study was to propose a model for developing prior existing knowledge of an organisation in order to increase learning abilities and minimise employees resistance to change.
This model was applied to organisation knowledge transfer process through appropriate learning methods in achieving the goals of the internal organisation within the company.
This research studied an individual knowledge transfer mechanism based on the concept of Albino (2004). The concept applied its strengths and weaknesses to develop the learning ability by establishing this organisation knowledge transfer strategies model, which integrated all appropriate learning methods. The model described both the learning stage and the internal organisation goals.
This research applied the organisation knowledge transfer strategies model to production staffs. The staffs were working in a petrochemical plant. This case study for studying the application of this model was done at the operational level by measuring the total learning ability of the organisation before and after applying this model. A study is also included here in for success factors and the difficulties from this application.
The results showed that the organisation knowledge transfer strategies model was successful when having a good organisation knowledge management system. The system was driven by the application of the organisation knowledge transfer strategies model for production staffs through KPIs (Key Performance Indicators) and KPOs (Key Performance Outcomes) corresponding to the companys policies. This led to the achievement of both the staffs new learning abilities and the goals of the internal organisation within the company.
