Relationships between personal factors, job characteristics, work experiences, professional roles, and organizational commitment of professional nurses in governmental hospitals, Bangkok Metropolis
Abstract:
The purposes of this research were to study the relationships between Personal factors, Job characteristics, Work experiences, Professional roles, and Organizational commitment of professional nurses in governmental hospitals, Bangkok Metropolis and to search for the variables which can predict organizational commitment of professional nurses. The predictors were Personal factors, Job characteristics, Work experiences and Professional roles. The research subjects consisted of 380 professional nurses, randomly selected through multistage sampling technique. The instrument was developed by the investigator which has been tested for content validity and realiability. The data were analyzed by suing Stepwise multiple reqression analysis. The major findings were as follows : 1. Age, tenure, autonomy, skill variety, task identity, task significance, job feedback, personal importance, organizational dependability, met expectation, group attitudes were positively related to organizational commitment at significant of .05 level, while role conflict and role ambiguity were negatively related to organizational commitment, at significant of .05 level. 2. Factors significantly predicted organizational commitment as perceived by professional nurses in governmental hospitals were met expectations, organizational dependability, role ambiguity, age, group attitudes and autonomy at the .001 level. These predictors accounted for 52.49 (R2 = .5249) of the varience.
